The Real-Manager Myth

THE BELIEF

The hardest part of becoming a manager is learning new technical skills and processes.

THE DATA

Linda Hill's longitudinal research found the real challenge is an identity transformation, not a skills gap. New managers must abandon the scripts that made them successful individual contributors — personal achievement, technical mastery, peer-level relationships — and rebuild their sense of what success means around enabling others rather than doing the work themselves.

THE BELIEF

New managers need to be liked by their team before they can lead them effectively.

THE DATA

Hill's research found that new managers who prioritize being liked over being respected consistently underperform. The likability-first script leads to avoiding difficult conversations, tolerating underperformance, and being seen as ineffective — which ultimately destroys both respect and liking. Compliance driven by wanting to please a manager is the least durable form of influence.

THE BELIEF

If an employee wants feedback, they will ask for it — so a manager who doesn't volunteer feedback is simply respecting autonomy.

THE DATA

Abi-Esber and colleagues found people systematically underestimate how much others want candid feedback. Givers overestimate how awkward the recipient will feel and underestimate how much the recipient wants the information — meaning most feedback withholding is based on a false model of the recipient's preferences, not real evidence of their autonomy preference.
